Alumni is 100% the easiest to guild to lead, I just recruit people I like. Only 1 person has ever "left" the guild and that was some rookie who I picked up specifically for the purpose of trying to fill out one final GST spot so we could have an iDevice team, and I don't do that anymore. We do Mixed, and we don't add anyone for a GST.
I built it exactly the same way I did Enguard. When I first made Enguard, I recruited a ton of people like Ares, Cyclone, Quick Strike, Evenglare, Extravagante, Prado, etc. Eventually, I weeded out like half of the members because they didn't fit the guild and then we had a smaller core that was closer as friends and I'd build around that. I just recently removed something like 8 people from Alumni, so same process.
Just recruit people that you're friends with and how can your guild not be successful and work out. Make sure these people are actually friends and not just people who see you're a good sparrer and someone who has a "status" within the community (OMG, so popular) or obviously it won't work out.
